The problem of inadequate nurses and their high turnover in the US has been protracted in the last thirty years. Statistics indicate that shortage and turnover was at 13 percent and twenty one percent respectively. The shortage problem has been compounded by issues such as declining enrollment in nursing education programs and increasing aged workforce. Many nurses have low job satisfaction owing to issues such as staffing ratios and poor work conditions contributing to high turnover (Fox & Abrahamson, 2009). Nurse Managers and leaders and managers require different skills in addressing the problem (Anderson, 2013). Nurse leaders’ approach to solving the problem is primarily relational in terms of inspiring nurses and seeking ways to increase job satisfaction as a retention strategy while the manager’s approach is mainly characterized by seeking ways to gain coordinating and availing resources required to retain and recruit staff in accordance to the existing rules and procedures.
Nurse leaders do not necessarily follow assigned procedures because their main task is to motivate and empower others in the team to attain positive work outcomes. This indicates that a leader may embody both managerial and leadership skills in solving the shortage and turnover issue in practice. A nurse leader engages in effective communication with the team and devotes extra attention to achieve the desired outcomes.
In addressing the shortage and turn over problem, a nurse leader works to streamline the nurses and the available resources. The leader will do so by challenging the existing procedures and policy to accommodate and address the needs of the workforce for improved job satisfaction. The leader also challenged the government authority to review recruitment policies to address nurse shortage. This may include allowing nurse leaders to select talented nurses and dispatch them to the community as a way of attracting similarly talented people to the nursing profession. The nurse leader may explore partnerships with high schools and colleges in identifying talented persons that have the traits to enable their survival in the challenging healthcare work atmosphere. The nurse leader ensures that the staff meets the aims and objectives in an efficient and effective way (Fox & Abrahamson, 2009).
A nurse leader would also champion strategies that allow inclusion of nurses in decision making as a way of promoting a participative work environment. This allows the nurses to experience higher autonomy which contributes immensely to satisfaction. The leader can encourage participative work by allowing self-scheduling and engaging the nurses in policy issues addressing workload issues and in strategic planning. The nurse leader should also anticipate the different needs of different generations of nursing and customize communication to their different needs (Perrine, 2009).
This approach is anchored on the theoretical framework of transformational which encourages relational exchange between the leader and the followers. Transformational leadership inspires the followers because it presents to them unconventional approaches that address potential solutions to problems. This works to foster trust in the leader’s capacity to solve problems in the future. Transformational leadership yields stronger organizational commitment of the nurses as they experience lower emotional distress. It subsequently leads to better outcomes for job satisfaction and reduced turnover (Suliman, 2009).
Nurse Managers capitalize their energy on achieving the required objectives. They delegate tasks and supervise their subordinates.
